A typical job interview is a conversation between two liars: Fernandez-Araoz


An expert on hiring at Egon Zehnder, Claudio Fernandez-Araoz says looking at potential is essential R. Sukumar

New Delhi: Claudio Fernandez-Araoz, global expert on hiring at executive search firm Egon Zehnder, has interviewed more than 20,000 executives in more than 40 countries. The author of books like It’s not the How or the What but the Who, Great People Decisions, Hiring Without Firing, and How to Hang on to your High Potentials, he is a frequent lecturer at Harvard Business School. In an interview with Mint, he speaks about succession planning and leadership assessment. Edited excerpts:



You must have hired a lot of people. How many?
I would have interviewed 20,000 people and hired about 400. That translates to nearly four interviews per day over 20 years. The more I interview, the more cautious I get to complement my interviews with reference checking, because even after 20,000 interviews, I still trust more in what people working close to the candidate can tell me about the person.

What can we learn from this?
A typical interview is a conversation between two liars. The hirer will tell the candidate that come and join us in paradise...it is a spectacular place, look at the integrity...we change the world, society... And the candidate who is desperate to get the job would say that the day I join you it will be like walking in paradise. A lot of people ask questions in an interview which are absolutely useless. A typical question is: tell me about your strengths and weaknesses. What would you expect from a question like that? It is like a glorified lie where you show something that you hope the other person will interpret it as a strength which you tried to disguise as a weakness. The right interviews are interviews where you really focus on what needs to be done and you check that the person in the past has been able to do something similar that requires similar skills under similar circumstances. For example, if you are looking for a project manager that needs to work on a strict deadline and a very strict budget, then you should ask the person if he has been in a situation where he had to manage a situation with a very tight deadline and a strict budget. Ask what was the situation like, what was his role, how did he do it, what were the circumstances and consequences. And then you need to complement or confirm that the person is telling you the truth. Technically, these are called behavioural type of interviews, where the person demonstrates that he/she has the right kind of skills to successfully perform in the job.

This is great at mid- and senior-level hiring. But when a company is recruiting tens of thousands of people at the entry level, what is a good model to have because it is not easy to have face-to-face interviews?
This is related to one of the things that fascinates me about India because Indians are blessed by an Anglo-Saxon mind. It is part because of the logical mind and part because of the huge growth and dearth of talent that India is a hotbed of innovation for people precisely at the mass level. You probably are familiar with the case of TCS (Tata Consultancy Services Ltd). I met Subramanian Ramadorai and I asked him how many people was he hiring this year. He said 50,000. This is what they have been doing for more than a decade. They hire graduates from colleges, universities. For each one they hire, they calculate the rate of return. Then they divide the productivity of each programmer by their salary board and then they calculate the average rate of return of each hire of each university they are coming from. Then they go to the universities with the highest yields and make a blanket offer to the entire graduating class without interviewing anybody. So you spend zero time and money interviewing and you still manage to hire. When you yield massively you have a lot of data about what makes for success in that type of world and you can do all sorts of analytics. India is most advanced in applying this massive matrix to all type of decisions but for some reason has not applied it to managing talent.

In one of your books, you have said we should move away from hiring on the basis of competencies which everyone is obsessed with and focus more on hiring for potential. But isn’t potential nebulous and difficult to measure?

 The answer is no. In order to assess the potential right, the first thing is to know what to look for... The first indicator is curiosity, and it is obvious looking at children as to how they move from doing nothing to achieving things because they are curious. They start playing, experimenting, they learn from their mistakes. Then you need insights…the ability to connect the dots and the ability to separate the signal from noise and to see new possibilities. The third element is engagement; you have to do all this in this tough world, with all the crises and difficulties. Fourth condition for high potential is determination. So if you look at all these four indicators—determination, curiosity, engagement and insights—then you are going to achieve a very good accuracy of about 85% that can help you identify potential in your own organization.

Can potential be developed?

Yes, out of these elements, determination is a result of an early upbringing and doesn’t change that much, though it can through a life-transforming experience. But the other three, curiously, develop through habit. So, for example, if you look at some management consultants, they spend so much time looking at decision creation and analysis that you become, by exercising this, more insightful. We’ve all been in this programme of influencing skills. All of these can be developed through training. Having said this, the brain is much more plastic in the early years; and if you look at a senior executive, you don’t want to run the risk of trying to develop the potential—it takes time and is very costly (the opportunity cost is huge), so you rather make sure that you assess high potential when making a senior appointment. Looking at potential is essential for three things—the world has become more volatile and, by definition, if it is more volatile, your work itself changes. For instance, a person who has perfect competence for a job, his job will change rapidly and if the person doesn’t have the ability to adapt to the change... The second reason why potential is important is because for a series of reasons, I’m convinced that there will be a major scarcity of qualified people. India is blessed with a wide range of demographic dividend, but all the European countries, for instance, or North America and, soon, even China and Russia, are not so blessed with demographics. You will soon have lesser young people. In the programme where I teach, we found that the pipeline that serves qualified successors is the lowest we saw in many years…

Could you elaborate on the pipeline of successors?

Pipeline means the number of qualified successors that you will have for senior leadership positions.

Does it indicate a failure of higher education or on part of the companies that hire them? At the senior level, mostly, failure in the development process.

The main reason for the failure we’ve identified at Harvard Business School is that companies are not very good at the process for developing people, such as proper job rotations. A child initially grows and learns so much is because he is exposed to so many things—first is walking and speaking, then thinking and communicating, and so on. So the way to develop high potential is to expose people from time to time to new challenges. Some organizations do this beautifully, such as ANZ Bank. Every time they spot high potential, every two-three years they assign them to a new responsibility, moving from one service to another to another country. The main reasons why organizations have poor successors is because they didn’t manage well their job rotation. Everything you’ve said about potential is skewed towards young people. No; so I will give you a dramatic example. I’m a Catholic. Last year, when pope Benedict resigned, I said this is the chance of my life, how can I influence this decision? So I wrote a letter to the electing cardinals where I tried to suggest to them criteria to appraise which of the electing cardinals had the highest potential to become a pope. You have to predict who has the highest potential. I made three recommendations, one central recommendation was to take a look at the indicators of potential; we use this criteria for CEO succession, for electing directors and boards. Recently, for example, in London, we hired two directors for John Lewis Partnership, and the main criteria for appraising them was, where CEOs were joining the board part-time as directors, was potential and, particularly, curiosity. Jack Welch retired from his CEO role and remained a curious person and eager to learn. Look, for example, at the CEO level. Twenty years ago, the average tenure of the CEO was 20 years; now, it’s five years; that’s because jobs change so much so if someone was a good potential, say, five years ago, he’s not any more; but if they have potential, they will be able to adjust, even at a high level in the future with a more complex job.

Al-Qaida Chief Ayman al-Zawahiri’s video tape announcing the outfit’s India wing is anti-Muslim and a mischievous act. The Vice Chancellor Mufti Abul Qasim Nomani reasserted that Indian Muslims are non-violent and they love their country. They will never be persuaded by a terrorist group. Reacting to the video message from the al-Qaeda announcing the creation of its branch in the Indian subcontinent, Mufti Nomani said, “Islam is a non-violent religion which talks about propagating peace across the world. Followers of this peaceful religion would never buy arguments of the terrorist groups.”

He emphasized that the Indian Muslims have firm believe in the Indian secular constitution and the judiciary; therefore such provocations may not attract the attention of Indian Muslims. But, he expressed concern that Ayman al-Zawahiri’s new video tape can adversely affect the Indian Muslims and the communal forces in the country can seize this opportunity to spit venom against Muslims. The VC feared that the move may cause arrest of innocent Muslims in false terror cases as numerous Muslim youths were previously subjected to torture and imprisonment on the account of being a member of so-called SIMI or Indian Mujahidin.

Mufti Nomani also cited to the anti-terrorism fatwa issued by Darul Uloom and the All-India Anti-Terrorism Conference held in Feb 2008 which was applauded in the national and international media.

The Vice Chancellor urged the government, intelligence agencies and the media to fairly investigate the truth behind the video tape. According to him, it may be part of the conspiracies hatched against Indian Muslims in order to incriminate them.

MODI's Fixed Interview : : : Editor quits over Modi interview, sparks row



NEW DELHI: India TV editorial director Qamar Waheed Naqvi's resignation over an allegedly "fixed" interview of BJP prime ministerial candidate Narendra Modi acquired deep political overtones on Tuesday with Congress claiming that it showed the kind of pressures journalists faced from BJP. AAP was also active on the social media congratulating Naqvi for his "courage".

Congress recalled the police complaint of a senior journalist of the Hindu after she received got threat calls for a piece she wrote on Modi late last year. "This is the trailer of the good days that BJP advertisements are promising" said the party's media chief Ajay Maken.

Naqvi quit on April 13, hours after Modi was featured in Aap Ki Adalat on the evening of April 12. The interview programme is hosted by India TV chairman Sharma. The resignation came amidst accusations that the channel's Modi interview resembled a "public relations exercise."

Naqvi could not be reached for comment despite repeated attempts on his phone and e-mail. However, on Tuesday in obvious reaction to supportive statements of Congress and AAP, he tweeted, "I request politicians to stay away from my resignation episode.''

Sources in India TV said that the channel's pro-Modi bias was clear in the news bulletin line up with the pieces loaded heavily in favour of BJP. "If there were 10 negative stories against Rahul Gandhi or Arvind Kejriwal, there would be one against Modi," a source with the channel said.

He said Naqvi had expressed his reservations to Sharma on several occasions. Channel sources also pointed out that Naqvi had expressed the apprehension about the channel's alleged bias before he was hired, but was assured that India TV wanted to move away from being a "sensational, soap-opera driven channel to a serious news channel."

Denying that there was any political bias Sharma told TOI, "I don't want to comment on this but I would only like to point out that we are doing an election special on Aap ki Adalat and sought interviews from Congress leaders Sonia and Rahul Gandhi and Narendra Modi...we were able to confirm Modi and not the others despite several attempts."

He added: "We have already completed interviews of various political parties including Akhilesh Yadav and Raj Thackeray. The programs have been in the works for the last three months. In fact, we were expected to shoot with Modi on April 7 but it was cancelled and we only managed to shoot on April 10."

Management sources said that the Modi interview was just an alibi for Naqvi when actually he was under pressure for lack of performance. "The channel had made heavy investments in the last few months in infrastructure and hires. But it continued to remain number three. The pressure was telling on Naqvi who was hired to turn around the channel," the source said.

India TV's TRP rating was 14.5 six months earlier and had slid to 11 at some point. It was at 13 last week. Sources in the editorial, however, added that if performance were the reason, Naqvi would not have been asked to serve a three-month notice period.

India TV in an official statement confirmed that its editorial director had resigned. Ritu Dhawan, India TV's MD & CEO confirmed, "We have accepted his resignation and asked Naqvi to serve his notice period." She said, "We are surprised at the reasons being attributed to it in the social media. Such reasons are baseless, and we condemn the effort being made to use it for political gains."

अब किसी भी रेलवे स्टे/शन पर दर्ज कर पाएंगे सामान चोरी की एफआईआर



रेल यात्रा के दौरान सामान चोरी या किसी अन्‍य तरह की आपराधिक घटना को लेकर रेलवे प्रशासन ने यात्री हित में एक अहम फैसला लिया है. इसके तहत अब यात्री किसी भी तरह की वारदात की एफआईआर रेल यात्रा के दौरान किसी भी रेलवे स्‍टेशन पर कर पाएंगे. यानी इस नए फैसले के बाद वारदात के इलाके को लेकर कानूनी उलझन को समाप्‍त कर दिया गया है.
ताजा फैसले की जानाकरी देते हुए नई दिल्‍ली रेंज के ज्‍वॉइंट सीपी मुकेश मीना ने बताया कि यात्री तुरंत कार्रवाई के लिए किसी भी रेलवे स्‍टेशन पर वारदात की 'जीरो एफआईआर' दर्ज करवा पाएंगे, जिसके बाद संबंधित रेलवे थाना फैक्‍स के माध्‍यम से उस रेलवे स्‍टेशन को संपर्क करेगा जिस इलाके में घटना को इंजाम दिया गया है. उन्‍होंने बताया कि यह फैसला हाल ही एक उच्‍च स्‍तरीय बैठक में लिया गया, जिसमें कई राज्‍यों के आईजी मौजूद थे. मुकेश मीना कहते हैं, 'यह फैसला पुलिस के बीच बेहतर तालमेल बनाने के साथ ही वारदात पर तुरंत कार्रवाई के लिए बेहतर कदम साबित होगा.'

गौरतलब है कि लंबे अरसे से रेल यात्रा के दौरान वारदात के संदर्भ में क्षेत्राधिकार बड़ी समस्‍या बनकर उभरती थी. रेलवे पुलिस भी दूसरे इलाके की घटना होने पर शिकायत दर्ज करने में आनाकानी करती थी, जिससे यात्री को परेशानियों का सामना करना पड़ता था. अक्‍सर वारदात को लेकर जीआरपी (गवर्मेंट रेलवे पुलिस), आरपीएफ (रेलवे प्रोटेक्‍शन फोर्स) और राज्‍य पुलिस के बीच क्षेत्राधिकार को लेकर समस्‍या होती थी.


मीना ने बताया कि नई व्‍यवस्‍था के बाद विभिन्‍न पुलिस बलों के बीच बेहतर तालमेल देखने को मिलेगा. इसके साथ ही अपराधियों के बारे में जानकारी भी साझा हो पाएगी.

Colaba records 540.9 mm rain between June 1 and 16 against last year’s 20 mm for the same period; Santacruz witnesses 604.6 mm against last year’s 40.3 mm for this duration

THE torrential downpour coursing down on the city may have eased many summerstrained nerves, but for those stuck inside — or wedged out of — public transport, it was pure misery.
The volumes that poured down between June 1 and 16 this year have not only exceeded normal expectations, but are almost incredible. Mumbai suburbs recorded 604.6 mm of rain, which is 335.8% more than the average expected by the India Meteorological Department (IMD) in this duration.
The island city, meanwhile, witnessed 540.9 mm rain, which is 631.1% more than the normal.
“We consider 180mm of rainfall to be under the normal category, which is expected for Mumbai,” said Ajay Kumar, meteorologist, Regional Meteorological Center, Mumbai.
Last year, for the corresponding period of June 1- 16, the rainfall received in Santacruz was 40.3 mm and in Colaba 20 mm. This translates to a 15- fold increase in rains in suburbs and 27- fold increase in city, since the monsoon hit Mumbai on June 6. On Sunday, the city observed 99mm of rainfall whereas the suburbs received 133.2 mm.
The met department predicted high tides to be observed at 5.48 am on June 17, churning waves as high as 3.21 m. The IMD also forecast heavy to very heavy rainfall accompanied by strong winds today.
TRAINS HIT HARD
Sunday saw streets and train tracks inundated by water at 35 different places in the city. The Central Railway (CR) services were suspended between CST and Dadar from 10.35 am to 2.10 pm. Waterlogging was reported at Masjid, Sandhurst Road and Byculla while Harbour line services were suspended between CST and Kurla from 10.35 am to 2.45 pm. This led to cancellations of over 340 services, along with delays and rescheduling of long- distancing trains.
Officials of Western railway maintained that trains between Grant Road and Mahim were delayed by 10- 15 minutes in the afternoon. However, it was observed that commuters were stranded at stations for long durations as trains were running late by 45 minutes.
About 50 services were cancelled, including those for the jumbo block on the rail lines on Sunday.
Waterlogging was also seen at spots like Hindmata Cinema junction, Matunga-Gandhi Market, Elphinstone Road, Sion Road no 24, RCF Colony, AC Market at Tardeo, S V Road in Bandra, Chembur, Parel Bridge, Vile Parle, and Mumbai Central near Maratha Mandir.
CONCRETE FALLS
Cases of wall collapse were reported at Kurla (West), Reay Road (West) station and Sion-Trombay Road. A wall caved in at Turbhe around 1.30 pm, killing two men and injuring 3 others, most of whom were labourers.
Moreover, Kalekar building, a four-storey Maharashtra Housing and Area Development Authority (MHADA) structure at Kumbharwada in South Mumbai, was evacuated at 10.33 am on Sunday as the extended portion of the building fell apart. Some 18 families vacated the building and are residing in a hall opposite the building as schools re-opened on Monday.
Speaking to MiD DAY, MHADA spokesperson Vaishali Wagh said, “The building was not on the list of dilapidated structures, as it was in a good condition. Our engineers found in the survey that the building was safe for accommodation. We will repair the portion on the day there is no rain.”

राजस्थान के दौसा जिले में कर्मचारी चयन आयोग की परीक्षाओं में फर्जीवाड़े की शिकायत पहले भी मिली थी, लेकिन अब एक ऐसा चौंकाने वाला मामला सामने आया है, जिसमें एक ऐसे व्यक्ति के नाम पर प्रवेश पत्र जारी किया गया है, जिसने परीक्षा के लिए आवेदन ही नहीं किया था और उससे भी बढ़कर मजेदार बात यह है कि प्रवेश पत्र पर अमेरिकी राष्ट्रपति बराक ओबामा की फोटो लगी हुई है.

एसएससी उत्तर क्षेत्र, नयी दिल्ली द्वारा जारी किया गया जूनियर इंजीनियर, सिविल मैकेनिक, इलेक्ट्रिकल (क्वांटिटी सर्वे विंग) परीक्षा 2013 का यह प्रवेश पत्र दौसा जिले के रामबास गांव निवासी ऐसे उम्मीदवार के नाम से जारी किया गया था, जिसने परीक्षा के लिए आवेदन पत्र भरा ही नहीं था और न ही वह संबंधित पद के लिए जरूरी योग्यता रखता है.

कर्मचारी चयन आयोग द्वारा रविवार को करायी गयी कनिष्ठ अभियंता प्रवेश परीक्षा के लिए जारी एक प्रवेश पत्र में अमेरिकी राष्ट्रपति बराक ओबामा की फोटो छपी हुई थी. इसमें नाम लल्लू राम मीणा का था जो इस परीक्षा के लिए अनिवार्य अर्हता भी नहीं रखते हैं.

मीणा के अनुसार, पिछले दिनों उन्हें कर्मचारी चयन आयोग की रविवार को संपन्न हुई कनिष्ठ अभियंता की प्रवेश परीक्षा के लिए प्रवेश पत्र मिला. इस परीक्षा के लिए उन्होंने कभी आवेदन ही नहीं किया था और न ही उनके पास इस पद के लिए आवेदन की आवश्यक योग्यता है.

उन्होंने बताया कि उन्होंने कला संकाय से स्नातक की डिग्री हासिल की है जबकि इस पद के लिए विज्ञान विषय की डिग्री होना आवश्यक है. इसके अलावा उनकी उम्र 40 से ज्यादा हो चुकी है.

मीणा ने बताया कि डाक से मिले इस प्रवेश पत्र में नाम और पता (लल्लूराम मीणा निवासी गांव रामबास जिला दौसा) उनका ही है, लेकिन किसी अन्य की जन्मतिथि एक जनवरी 1973 है तथा फोटो अमेरिकी राष्ट्रपति बराक ओबामा की छपी हुई है. मीणा ने बताया कि कई साल से उन्होंने कर्मचारी चयन आयोग में किसी पद के लिए आवेदन नहीं किया है और वह गांव के एक निजी स्कूल में पढ़ाते हैं.

उनका कहना है कि प्रवेश पत्र मिलने के बाद उन्होंने इस संबंध में आयोग से संपर्क करने का प्रयास किया, लेकिन वहां से कोई जवाब नहीं मिला.

गौरतलब है कि जिले में कर्मचारी चयन आयोग की एसएससी परीक्षा में फर्जी परीक्षार्थियों के पकड़े जाने का मामला भी सामने आया था. आयोग की जनवरी 2013 में हुई परीक्षा के दौरान दौसा जिला मुख्यालय के परीक्षा केंद्रों पर करीब आधा दर्जन से अधिक फर्जी परीक्षार्थियों को पकड़ा गया था.

बताया जाता है कि ये सभी दूसरे के स्थान पर परीक्षा दे रहे थे. मजेदार बात यह थी कि पकड़े गए फर्जी परीक्षार्थी दूसरे राज्यों के थे. उनके खिलाफ दौसा कोतवाली थाने में मामले भी दर्ज कराए गए थे और जांच में इसमें अंतर राज्यीय गिरोह के शामिल होने की बात सामने आयी थी.

इजरायल: अर्द्ध-नग्‍न महिला सैनिकों ने किया पोल डांस


इजरायल की महिला सैनिकों ने एक बार फिर सेना को शर्मिंदा किया है. सोशल नेटवर्किंग साइट फेसबुक पर अंडरवियर में फोटो पोस्‍ट करने के बाद अब यहां की महिला सैनिकों का एक यू-ट्यूब वीडियो सामने आया है, जिसमें वे अर्द्ध नग्‍न हालत में पोल डांसिंग करते हुए नजर आ रही है.
इस वीडियो में दिखाया गया है कि आर्मी बैरक में तीन महिला सैनिक सिर्फ अंडरवियर और वास्‍केट पहनकर राइफल के चारों ओर डांस कर रही हैं. अभी कुछ दिन पहले ही अंडरवियर पहने महिला सैनिकों के एक ग्रुप ने हाथों में हथियार लेकर फोटो खिंचावाई और उसे फेसबुक पर अपलोड कर दिया था.

इस बार 30 सकेंड के वीडियो में एक महिला ने राइफल थामी हुई है, जिसके चारों ओर बाकी महिलाएं नाच रही हैं. वीडियो में महिला सैनिक को यह कहते हुए भी सुना गया है कि वह इस वीडियो को फेसबुक में पोस्‍ट कर देगी और अपने साथी सैनिकों को इसमें टैग करेगी.
अभी पिछले हफ्ते ही महिला सैनिकों के एक ग्रुप ने अंडरवियर में अपनी फोटो फेसबुक पर अपलोड कर दी थी. घटना के सामने आने के बाद उनके खिलाफ अनुशासनात्‍मक कार्रवाई भी की गई थी. इससे पहले भी इजरायली सेना के कई युवा सैनिकों को फेसबुक जैसी सोशल नेटवर्किंग साइट्स में आपत्तिजनक सामग्री अपलोड करने पर सेना से फटकार मिल चुकी है.

हाल के वर्षों में कई बार इजरायली सेना ने सोशल मीडिया साइट्स में अनुचित सामग्री पोस्‍ट करने पर अपने सैनिकों को दंडित किया है. साल 2010 में यूट्यूब में एक वीडियो पोस्‍ट किया गया था जिसमें एक इजरायली सैनिक फिलिस्‍तीनी महिला के चारों ओर नाच रहा था. उस महिला की आंख में पट्टी बंधी थी. इससे पहले इजरायली महिला सैनिकों ने फिलिस्‍तीनी कैदियों के साथ तस्‍वीर खींचकर उसे सोशल मीडिया साइट्स पर अपलोड कर दिया था.

We have come to know that someone has fallaciously included the name and address of Darul Uloom Deoband in the list of Exam Center of the ‘Infinite Light Contest’ available on Facebook and other websites.

It is clarified that we do not have any information about the Seerah book entitled ‘The Infinite Light’ (Prophet Muhammad SAW) by Fethullah Gulen. We do not know Fethullah Gulen, as well as we are unaware of the contents of his book. Darul Uloom Deoband has not advised anyone to read the book.

It is clarified that the two mobile numbers provided therein are fake and do not belong to Darul Uloom Deoband.

Darul Uloom Deoband has not allowed for the same. It has been published without permission and consent of Darul Uloom Deoband.
